According to a NYU study, the psychology of why people go beyond using discretionary effort is linked to four key areas: autonomy, meaningfulness, connection, and fairness.

To help tap into discretionary effort, the study identified seven key elements that should be identified on your team: team identification, individual consideration, fairness, autonomy and empowerment, self-sacrificial leadership, trust, and an environment to encourage creation, ideation, and process improvement.
